Introduction to Transactional Leadership and Organizational Creativity

The electronic medical record (EMR) system plays a major role in the present time in terms of enhancing the circulation of data and particulars among the health care facilities with the motive of enhancing the health consequences of the patients of that particular healthcare organization (Sarah et al, 2017) . However, in this context, there are certain health service provider who are not determined to be totally delegated in terms of their duties and responsibilities. Due to this there are multiples for a mistake to incur in the process of communication that can create an impact on the services delivered by that particular organization, hence appropriate strategies should be embraced to enhance such kind of an efficiency. Moreover, proper steps should be taken to improve the competencies of the health care employees in terms of efficiently using the electronic medical record system . Furthermore, embracing a transformation in a particular organization is a complicated work, hence it should be the responsibility of nurse leader to explain the employees about the drawbacks in the existing system and the way in which the new system can improve the quality of their service.

The key purpose of this essay to discuss about the reasons to embrace the electronic medical record system, the change management plan and the leadership style implemented to ensure the necessary changes.

Reasons to Embrace Change

The key benefit of the EMR system is to optimize the circulation of data and particulars and also managing the critical information in relation to care services of a particular patient. Moreover, it is important to explain about the importance of the EMR system to the employees of a healthcare organization so that they are ready to embrace the concerned changes. In the process of embracing the IT-driven health recording structure, the health care facilities can reap multiple benefits and enhance the quality of services as well as the care coordination system of the concerned organization (Palabindala et al., 2016). In this context, if the healthcare employees are provided with an easy access to medical record system, the standard of communication will also improve and equal particulars in terms of a patient will be distributed among the various health service providers in terms of multiple sectors to create a well-planned treatment plan for the concerned patient. An EMR system also serves the purpose of assisting the healthcare employees, nursing staffs, doctors, surgeon and pharmacologist to approach the particulars of a particular patient through a regulatory sitting in their office (Sarah et al, 2017) . Additionally, the pace of executing a task will also enhance by the adoption of the concerned system, output of the organization at a time when the capital of the organization is restricted. Through the implementation of such a system, there is a scope that the mistakes in committing a duty will minimize significantly due to the absence of easily available data and particulars. By embracing the EMR system the healthcare employees can view significant particulars by just clicking on a tab. Finally, it has been determined that 72% of the healthcare providers have observed favorable affect on the care given to the patient and the effectiveness of their services has also enhanced to a considerable extent (Manss & Ginger 2017) .

The EMR system also provides an advantage of collecting all the documents of a specific patient in a single file, making it easy for the healthcare practioners to take their decisions in the most holistic manner (Jawhari et al., 2016) . There is even no scope of missing any vital information, so any kind of a diagnosis, treatment, assessments or medicines proposed is most likely to be effective. In this way the safety level of a patient is also improved. The concerned system has also improved the outcome of the renal, eye protection and foot assessment. Furthermore, it has contributed towards enhancing the level of safety of the patients(Parthasarathy et al., 2018) .

Another advantage here is that the ERM system will pave for a digital prescription which will serve as a trustworthy medical document for the concerned patients. In this way, a healthcare practioners will have an access to the medications previously taken by a patient, so that the next course of action can be easily recommended by the concerned practioner (Parthasarathy et al., 2018) .

An EMR system will eliminate any scope of a healthcare practioner allocating a medicine to which the concerned patient is allergic as the same would be documented in the electronic medical record of the concerned patient (Parthasarathy et al.,2018) . Giving wrong medications can impose legal charges on the health care practitioners along with resulting in severe deterioration in the condition of the patient.

Change Management Plan

The Kurt Lewin’s change model is the most reasonable technique that can be applied to bring about a transformation in an organization in a highly appropriate manner (Weiss, Grimley & Tappen, 2019). The concerned theory comprises of three significant levels, that is unlocking, transforming and refreezing and the main purpose for applying this theory is to make sure that workforce does not object to any particular that can result in more problems in terms of the organization.

In the unfreezing stage, the drawbacks of the procedures that was previously adopted by an organization should be properly determined, such that the employees themselves find it significant to embrace the required transformation. In this context it is significant for a nursing staff to have an understanding of the required changes and thereby explain to the workforce the advantages of making a particular transformation (Weiss, Grimley & Tappen, 2019). Furthermore, a time-period of 6 weeks would be needed to execute the concerned changes.

In the transforming stage, it is required to transform the thinking style of the workforce and make them ready for the new perspective to be embraced by the organization. In this context the nurse manager should question the employees to understand their view points in terms of the changes proposed by the organization. For example, if a nurse examines communication mistake as an issue, then she should seek the assistance of the different collaborators of the organization to execute the ERM system (Marcia, 2016) . The head nurse should also take an initiative to conduct a meeting with the workforce with an attempt to gain an understanding of the different issues they are experiencing and the requirement for a new perspective. In this regard, the head nurse should provide evidence-based explanation to the employees making it simple for them to understand the need for a change. Furthermore, the motive behind the ERM system should be in alignment with the permanent objectives of the concerned healthcare organization. This step will require a time span of 6 weeks to accomplish its goals as sufficient time would be required on the part of the employees to get adapted to such transformations.

In the next level dedicated measures should be taken by the head nurse to execute a particular change in the organization. Moreover, a period of 3 weeks would be required to execute this plan of action. Proper information should be provided to the workforce to offer them a better understanding of the new system to be implemented in the organization. Training and development programs should be organized for the employees in small groups along with practice activities so that the employees become an expert in terms of using the concerned software (Weiss, Grimley & Tappen, 2019). Additionally, manuals should be offered to the employees that will offer them with the complete set of steps to handle the new ERM system.

Following the executing of the ERM system the concerned information should be refrozen. Moreover, after the concerned system is bolstered, the hindrance on the part of the workforce can also be administered in an efficient manner. A span of 6 weeks should be allocated towards holding an individual meeting with every employee to learn about the issues they are experiencing with new system and steps should be taken to encourage them to embrace the new system by offering them non-financial incentives (Weiss, Grimley & Tappen, 2019).

Leadership Style

Transformation leadership is a model wherein a leader is required to work in a team to determine a transformation and develop a perspective to help the employees in adapting the changes by means of influencing them. In this context, the accountability of a head nurse would be to influence and motivate the workforce that they can easily embrace the new ERM system (Manss & Ginger, 2017) in their working system and also initiatives should be taken to include the workforces in the course of executing the change in the system of the organization and create a sense of confidence within the employees.

Application & Critical Evaluation

An autocratic style of leadership offers a precise idea in terms of the various requirements that needs to be accomplished, when it should be done and the way in which it should be done. Moreover, it mostly concentrates on a leader’s motive to gain control over his followers, wherein the followers are not encouraged to share their point of views (McLain et al., 2017) . However, a transformational leader is innovative and they encourage the followers to embrace to a particular course of action, which is forcibly executed in case of an autocratic leader.

Potential Resistance

In the course of moving from a paper-oriented system to an electronically-driven system that is ERM, many members of the workforce will feel that their work pressure has been increased, hence they will be reluctant to embrace the change (Hussain et al., 2017) . Furthermore, the old employees might not be an expert in using computer, so they might find the entire process to be uncomfortable.

In order to overcome this issue, the nursing management in additional to training and development program should also make use of a simple language to elucidate about the significance of the whole process of change and the advantages that both the employees as well as the organization will reap from it.
